Akreditasyon belgesine sahip özel hastanelerdeki yönetici hemşirelerin liderlik tarzlarının, hemşirelerin işten ayrılma nedenleri üzerine etkileri

Özet:

1. Sağlık kurumları yöneticilerinin başarılı bir yönetimden söz edebilmeleri için, etkili ve verimli bir personel politikası izlenmesi, insan gücü planlamalarının yapılması, personelin işiyle ilgili geleceğe dönük planlarının belirlenmesi ve iş gücü devrinin nasıl geliştiğinin izlenmesi gerekmektedir. Başarılı bir yöneticinin sergilediği liderlik tarzı ve profesyonellik düzeyi çalışanın kurumda kalma düşüncesinde önem taşımaktadır. Bu nedenle çalışma; Akreditasyon belgesine sahip özel hastanelerdeki yönetici hemşirelerin liderlik tarzlarının, hemşirelerin işten ayrılma nedenleri üzerine etkilerini belirlemek amacıyla, izin alınabilen üç özel hastanede Nisan-Temmuz 2007 tarihleri arasında 234 hemşire ile tanımlayıcı olarak uygulanmıştır. Veri toplama aracı olarak, “sosyo-demografik veri formu ” ile “Liderlik Davranışları Ölçeği” kullanılmıştır. Ölçekte liderlik; iş gören, görev ve değişim odaklı olarak üç alt boyutuyla ele alınmıştır. Verilerin değerlendirilmesinde, tanımlayıcı istatistiksel metotlar, parametrik ve non-parametrik testler kullanılmıştır. Araştırma bulgularına göre, hemşirelerin %35.5’i işten ayrılma düşüncesi taşırken, ayrılmaya neden olabilecek faktörler arasında yönetim tarzlarından duyulan memnuniyetsizlik (%21.8) ikinci sırada belirtilmiştir. Çalışan hemşireler yöneticilerinin en çok adil olmayışından (%47.2), güvensiz tavırlar sergilemesinden (%28.3), ön yargılı olup (%24.6) empati yapamamalarından (%52.8) yakınmışlar; adil, dürüst, mesleki güven veren, taktir edip öven ve katılımcı yaklaşım sergileyen liderlerin çalışanı kuruma bağlayabileceği yönünde görüş bildirmişlerdir. Hemşirelerin yöneticilerinde görev odaklı liderliği güçlü algıladıkları (%67.1) görülmüş olup, işten ayrılma düşüncesi olan hemşirelerin görev odaklı liderlik davranışı puanı ayrılma düşüncesinde olmayanlardan anlamlı düzeyde yüksek bulunmuştur (t: 1.996; p:0.029; p<0.05). Çalışmadan elde edilen sonuçlar yöneticilerin daha çok görev odaklı liderlik davranışı sergilediklerini göstermesine rağmen, hemşirelerin yöneticilerden insan ilişkilerine, ekip çalışmasına önem veren iş gören odaklı liderlik davranışları bekledikleri belirlenmiştir. 2.SUMMARY “The Effects Of Nursing Managers Leadership Styles Who Own Accreditation Certificate in Private Hospitals On Causing Nurse’s To Quit”In medical establishment to talk about leadership's successful management, there need to be followed an effective staff policy, restructured the human force, determined the stuff oriented plans for future and how the development of human force circulation occurs. The Leadership style and the level of professionality is critically important for the staff to keep working in the same organization.For this reason the study which examine the leadership styles of nurses and the effects of their reasons to quit has been applied in the period of April-July 2007 on 234 nurses in the nursing services of three private hospital who have the accreditation certificate where the necessary legal authorization could be taken. As a tool of data collection “Socio-demographic data form”, and “Leadership Behavior Scale” is used. In the scale leadership is handled in three sub dimensions as work-based, mission-based, exchange-based leadership. In the evaluation of data descriptive statistical methods, parametric and non-parametric tests are used. According to the study verities, among the factors which cause %35.5 of nurses to quit from their work, dissatisfaction from the management type of managers whisch is %21.8 has been listed in the second place. Working nurses have been complained mostly about their managers for being unfair (%47.2), executing unconfident behavior (%28.3), being prejudiced and not portraying empathy (%52.8) and they deliver opinion that leaders with a fair, honest, professional confident, admirable and participating attitude can encourage nurses’s commitment to the corporation. According to the study results; the mission-based leadership behavior (%67.1) point determined in the managers of nurses with a thought of quitting work is meaningly in a higher level than the managers of nurses without thought of quitting work (t: 1.996; p:0.029; p<0.05).In fact to the results obtained from the study, it has been observed that nurse managers are more likely showing mission-based leadership behavior but nurses are more likely expecting managers who accentuate human relations, team work and showing work-based leadership style.
